Abstract
The IGNITE Network+ aims to support sustainable, abundant, clean and equitable energy for all, by harnessing the talents of energy researchers from all backgrounds. The current lack of diversity in energy researchers stems not from a lack of interest, talent or ambition in underrepresented individuals, but from systemic inequalities in UK systems and institutions. The IGNITE Network+ will address diversity issues by: collecting data that can expose systemic inequality; designing, testing and implementing disruptive initiatives; monitoring the success of interventions and activities; identifying, disseminating and encouraging good practice. In parallel, we will work to support individuals from disadvantaged and underrepresented backgrounds through a mixture of organisational interventions, mentorship, advice and advocacy.
To achieve the changes to energy systems needed to meet net-zero carbon by 2050 requires innovation, and its translation into industry, at pace. Increased diversity in energy researchers will significantly improve our chances of success. Research has shown that diversity in the workforce, if managed effectively, increases innovation, brings greater scientific impact and improves economic growth. Despite an increasing societal awareness of the value of equality and diversity, a decade of diversity initiatives has had little effect. UK engineering, in particular, has some of the poorest diversity statistics in Europe: 8% of professional engineers are female and 6% are black and minority ethnic (BAME), this compares to UK population statistics of 51% and 14% respectively. Reliable data on other forms of diversity such as disability and sexual orientation in engineering are unavailable.
Diversity initiatives generally focus on two areas: diversifying the pipeline of applicants from schools and higher education, and, once within the profession, training/mentoring the underrepresented workforce to reach leadership positions. These initiatives are based on the assumption that young people from diverse backgrounds are not attracted to degrees in engineering and physical science subjects, and that once they enter the profession, they require support in order to 'stick at it' and succeed. In other words, implying that the problem lies with the individuals themselves. Evidence shows that this is not the case. In many other countries women make up 40% of engineering graduates and research shows that underrepresented workers perform very well, without the need to additional support, if the workplace is inclusive.

The reports and recommendations made by the IGNITE Network+ are expected to provide a compelling, scientifically-robust case for change, which will therefore have to be resourced accordingly by funding councils, individual institutions and UK/devolved Governments. | Description | The IGNITE Network+ has generated the following key findings across its objectives. Baseline data collection is now underway to create the first meaningful picture of equality, diversity and inclusion within the UK energy research community. The pilot survey at Strathclyde (n=202) revealed higher proportions of LGBTQ+ and disabled researchers than official records suggest, alongside a continued dominance of middle-class backgrounds. Findings also showed that workplace climate is influenced more by day-to-day experiences, such as feeling valued or encountering exclusionary behaviour, than by demographic characteristics alone. The revised survey, launched across partner institutions in July 2025 generated 170 valid responses. Analysis of the full dataset will form the basis of an accessible report and a long-term evidence resource to support more equitable and inclusive practice across the energy research sector. At sector level, the publication of the Scoping Survey of EDI Interventions in the UK Energy Sector (Özbilgin & Erbil, 2025) provides the first comprehensive overview of how organisations across the energy workforce are approaching equality, diversity, and inclusion. Drawing on insights from 180 respondents in leadership, HR, and operational roles, the report highlights the current state of EDI practice, including existing strategies, leadership commitment, and levels of satisfaction with progress to date. It identifies key barriers, such as inconsistent resourcing, limited strategic embedding, and gaps in intersectional practice, as well as the enablers that help drive meaningful and sustained change. The findings were launched through a sector wide webinar led by Prof. Mustafa F. Özbilgin, with the recording made publicly available to support wider learning and further stakeholder engagement. Work on representation in publications indicates that language and authorship patterns differ between traditional and renewable energy fields; across an expanded eight country dataset, women constitute roughly a quarter of first authors and are less represented in later authorship positions, with UK and German outputs showing higher visibility and use. These emerging results, developed through a mixed qualitative and quantitative NLP approach, were presented at the IGNITE Annual Event 2025 and will guide method refinement, broader sampling and collaboration network mapping. Through flexible funding (FA2), four completed EDI projects have produced actionable evidence and tools: a framework for neurodivergent inclusion with practical institutional guidance; testimony based comics that enable constructive discussion of everyday sexism; evidence on apprenticeship pathways into energy research; and analysis of digital and organisational complexity that exposes belief and action gaps in EDI practice. Collectively, these studies are generating resources and recommendations that universities, funders and employers can use to drive change. Evaluation across three cohorts of the circle based mentoring programme indicates stronger peer connection, confidence and progression support, and has informed iterative improvements after each cohort. In parallel, the Champions Network now provides tailored advocacy from senior researchers, including support towards funding, prizes and awards, underpinned by a growing opportunities list. Finally, the FA1 scheme has established a proof of concept route that broadens leadership opportunities. Following an April 2024 sandpit, ten teams submitted proposals and four projects were funded in Spring 2025, creating credible pathways to future bids for underrepresented project leads. |
| Exploitation Route | The outcomes of this funding can be taken forward by a wide range of academic and non-academic stakeholders across the energy research sector. Academically, the baseline EDI dataset, publication-analysis findings, and organisational mapping studies provide a foundation for future research into structural inequalities, workforce experiences and representation. These resources can be used by researchers to develop new methodologies, undertake comparative studies and inform evidence-based interventions within universities and research centres. The tools and frameworks generated through the Flexible Funding projects, including the neurodivergent inclusion framework and the analysis of belief and action gaps in digital EDI practice, can also be incorporated into institutional policy reviews, postgraduate training, and doctoral training centre programmes. Beyond academia, the findings offer practical guidance for energy companies, public-sector organisations, professional bodies and funders. Employers can use the evidence on workplace climate, authorship patterns, apprenticeship pathways and everyday exclusion to improve HR practices, recruitment processes and staff development. The testimony-based sexism resources and mentoring model provide accessible approaches that organisations can adapt to support culture change. The Champions Network and insights from the FA1 and FA2 projects can help funders and industry partners broaden participation in leadership roles and ensure fairer access to research opportunities. Collectively, these outcomes provide the sector with usable evidence and practical solutions that can be embedded across policy, practice and professional development. |

| Description | The IGNITE Network+ continues to generate impact across economic, societal, academic, and policy domains, demonstrating the diverse pathways and timescales through which its activities contribute to the UK energy sector and wider society. Economic impact. The Flexible Funding scheme FA1 has progressed, following an April 2024 sandpit from which ten interdisciplinary teams submitted proposals. Four proof-of-concept awards were made in Spring 2025 across hydrogen, heat pump flexibility, plastics to hydrogen and electric vehicle battery repairability. This portfolio is broadening who leads early stage innovation and is helping to build a pipeline for competitive future bids in strategic low carbon areas aligned with the UK's net zero goals. Societal impact. IGNITE's mentoring programme has now delivered two cohorts with a third underway (n=33) using a circle-based action learning model. Evaluation shows the group format fosters stronger peer connection, confidence and practical progression support, with iterative improvements implemented after each cohort. The new Champions Network complements this by mobilising senior advocates to provide targeted support towards funding, prizes and awards, helping to widen access to developmental opportunities. Alongside this, early analysis from the baseline data suggests that day to day experiences, such as feeling valued or encountering exclusionary behaviour, may have a stronger influence on workplace climate than demographics alone. Further analysis is underway to refine these observations. Academic impact. IGNITE is strengthening academic capability and leadership in the energy research field while advancing new lines of research on equity and representation. Through FA1, four proof of concept awards emerging from the April 2024 sandpit have created new leadership opportunities for under-represented project leads, positioning teams to develop competitive follow-on bids in strategic low carbon areas. The prescribed activities are opening research avenues by analysing organisational EDI practice across the energy workforce and by using natural language processing to examine language, authorship and visibility patterns in energy publications across multiple countries. In parallel, the mentoring programme and Champions Network are building the confidence, networks and progression routes that help early career researchers move into proposal leadership and collaborative team formation. Together, these strands contribute to the development of new leaders, new collaborations and evidence led research. Policy and practice impact. FA2 projects are producing tools that organisations can adopt now. The neurodivergent inclusion framework is informing policy and support reviews; the "Did This Really Happen?!" testimony-based comics offer a non-confrontational route into culture-change conversations; analysis of digital and organisational complexity highlights belief-action gaps that teams can address in service and product design; and apprenticeship pathway evidence is shaping thinking about equitable entry routes. Dissemination through hybrid events with open recordings, most recently the EDI in Energy Research: From Theory into Practice event, together with the monthly News Digest (450 members) and LinkedIn outreach (950 followers), is accelerating the spread of practical methods and keeping opportunities visible. Taken together, these outcomes show that IGNITE is advancing inclusion, strengthening talent pipelines, informing institutional policy, and catalysing evidence led practice change, while building the UK's capacity to deliver equitable, innovative and economically significant energy research. |

Participants were introduced to practical examples of how EDI considerations could be applied, including opportunities to reflect on representation within research design planning processes and increased understanding of active bystander approaches. Feedback from attendees indicated that the session increased their awareness of inclusive design principles, positive disruption and the 4Ds active bystander framework. Participants reported feeling better informed about how these concepts might be used when designing research or responding to inappropriate behaviour. The session reached Early Career Researchers from multiple institutions, enabling the ideas to be shared beyond individual research groups. Discussions during the group activities demonstrated that attendees could identify ways to embed EDI considerations into both technical and organisational scenarios, suggesting potential for wider application in their own work. The overall benefit was an enhanced understanding of practical EDI tools and frameworks, enabling participants to consider how these could be applied within their professional environments. This supports more informed decision-making and a stronger foundation for inclusive practice across future research projects. |

| Results and Impact | The sandpit event designed to increase the number of diverse Project Leads/ PIs on EPSRC projects was hosted by C-DICE at Loughborough University and facilitated by Dr Dave Filipovic-Carter on 16 and 17 April 2024. 30 participants spent two intensive days networking and collaborating on ideas for energy / net zero to design collaborative proof-of-concept research proposals which will be submitted to the IGNITE Network+ Flexible Funding (up to £60,000 available for up to 6 projects). These projects are intended to result in larger multi-partner EPSRC grant submissions under the EPSRC's Energy and Decarbonisation Theme or other relevant UKRI funding schemes with an energy focus. In addition, participants were provided with advice and mentorship on how to craft a high quality research funding proposals by Prof Tim Green (Imperial College London), Prof Tanvir Hussain (University of Nottingham & Prof Becky Lunn (University of Strathclyde). |

| Results and Impact | The team attended the Isle of Barra & Vatersay Science Festival with our Draw a Scientist activity and Guess who's not a scientist game to encourage young people to breakdown stereotypes. We spoke with up to 100 school children, parents and teachers as well as networking with other exhibitors. We were also shown on the local news channel and included in the festival final report. |
